Abstract: Esta tese propõe-se investigar a influência dos sistemas de gestão de incentivos no ambiente organizacional das superfícies comerciais. O objetivo central é analisar como estes sistemas impactam a motivação, o desempenho e a retenção de talentos, bem como a relação entre sistemas de recompensas, clima organizacional e cultura neste contexto. As superfícies comerciais, como os supermercados, têm particularidades no seu ambiente de trabalho que tornam pertinente a análise dos sistemas de incentivos, uma vez que estes locais apresentam elevada rotatividade de colaboradores e um nível elevado de exigência de desempenho. Para estes objetivos, a pesquisa adota uma abordagem quantitativa, aplicando um questionário online a diferentes empresas do setor de superfícies comerciais. Foram obtidas 84 respostas válidas, as quais responderão a questões sobre satisfação no trabalho, perceção dos sistemas de recompensas e suas opiniões sobre o ambiente organizacional. A análise destas respostas permitirá verificar como os sistemas de incentivos influenciam a satisfação e o desempenho dos colaboradores, além de explorar suas perceções sobre a cultura e o clima organizacional. A relevância deste estudo vem da escassez de pesquisas sobre a eficácia dos sistemas de incentivos neste setor específico. Apesar de muitos estudos abordarem sistemas de recompensas e finalidade em ambientes organizacionais variados, o contexto específico das superfícies comerciais ainda é pouco explorado. Os resultados poderão oferecer insights importantes para as empresas deste setor, ajudando a aprimorar seus sistemas de recompensas e a criar ambientes de trabalho mais motivadores e produtivos. Esses avanços potenciais podem contribuir não apenas para a satisfação e retenção de talentos, mas também para o sucesso organizacional, especialmente no contexto competitivo das superfícies comerciais, onde uma gestão eficaz do capital humano pode representar uma vantagem estratégica significativa.
This thesis aims to investigate the influence of incentive management systems on the organisational environment of commercial superficies. The main objective is to analyse how these systems impact motivation, performance and talent retention, as well as the relationship between reward systems, organisational climate and culture in this context. Shopping centres, such as supermarkets, have particularities in their working environment that make it pertinent to analyse incentive systems, since these places have a high turnover of employees and a high level of performance demands. To achieve these objectives, the research adopts a quantitative approach, applying an online questionnaire to different companies in the supermarket sector. A total of 84 valid responses were obtained, questions about job satisfaction, perception of reward systems and their opinions on the organisational environment. The analysis of these responses will make it possible to verify how incentive systems influence employee satisfaction and performance, as well as exploring their perceptions of the organisational culture and climate. The relevance of this study stems from the scarcity of research into the effectiveness of incentive systems in this specific sector. Although many studies address reward systems and purpose in a variety of organisational environments, the specific context of department stores is still little explored. The results could provide important insights for companies in this sector, helping to improve their reward systems and create more motivating and productive work environments. These potential advances could contribute not only to talent satisfaction and retention, but also to organisational success, especially in the competitive context of department stores, where effective human capital management can represent a significant strategic advantage.
